Lis\u00e4ksi tutkimme psykososiaalisen ty\u00f6ymp\u00e4rist\u00f6n suojaavaa vaikutusta \nty\u00f6ntekij\u00f6iden l\u00e4ht\u00f6aikeisiin organisaatiosta ja ty\u00f6paikasta. Tutkimus toteutettiin m\u00e4\u00e4r\u00e4llisen\u00e4 pitkitt\u00e4istutkimuksena, jossa tutkimuksen kohteena olevan sairaanhoitopiirin henkil\u00f6st\u00f6\u00e4 seurattiin kahden \nvuoden ajan (2021\u20132023). \nTutkielman hierarkkinen regressioanalyysi osoitti, ett\u00e4 ty\u00f6ntekij\u00f6iden kokemukset organisaatiomuutoksen johtamisesta olivat tilastollisesti yhteydess\u00e4 l\u00e4ht\u00f6aikeisiin. Tilastollinen merkitsevyys \nkuitenkin h\u00e4visi, kun aiemman mittapisteen l\u00e4ht\u00f6aikeet kontrolloitiin. Aiempien l\u00e4ht\u00f6aikeiden selitysosuuden vuoksi havaitsimme, ett\u00e4 l\u00e4ht\u00f6aikeet ovat varsin pysyv\u00e4 ilmi\u00f6 ja my\u00f6hempi\u00e4 l\u00e4ht\u00f6aikeita \nselitt\u00e4v\u00e4 tekij\u00e4. Psykososiaalisen ty\u00f6ymp\u00e4rist\u00f6n eli ryhm\u00e4n psykologisen turvallisuuden ja organisaation psykososiaalisen turvallisuuden ilmapiirin suojaava vaikutus ei ollut tilastollisesti merkitsev\u00e4. \nSen sijaan sek\u00e4 psykologinen turvallisuus ett\u00e4 psykososiaalisen turvallisuuden ilmapiiri itsess\u00e4\u00e4n olivat yhteydess\u00e4 ty\u00f6ntekij\u00f6iden l\u00e4ht\u00f6aikeisiin: mit\u00e4 enemm\u00e4n koettiin turvallisuutta, sit\u00e4 v\u00e4hemm\u00e4n \noli l\u00e4ht\u00f6aikeita. Lis\u00e4ksi havaitsimme, ett\u00e4 esihenkil\u00f6ill\u00e4 oli enemm\u00e4n l\u00e4ht\u00f6aikeita verrattuna muihin \nj\u00e4lkimm\u00e4isell\u00e4 mittauskerralla, kun psykososiaalisen turvallisuuden taso kontrolloitiin. \nTutkielman ja teoreettisen viitekehyksen perusteella voidaan todeta, ett\u00e4 ty\u00f6ntekij\u00f6iden l\u00e4ht\u00f6\naikeiden v\u00e4hent\u00e4miseksi organisaatiomuutoksen johtamisessa on huomioitava ty\u00f6n voimavarojen \nedist\u00e4minen ja ty\u00f6n vaatimusten v\u00e4hent\u00e4minen. Ty\u00f6n voimavarojen edist\u00e4misess\u00e4 on olennaista johdon ja esihenkil\u00f6iden osoittama tuki, kun taas ty\u00f6n vaatimusten v\u00e4hent\u00e4misess\u00e4 keskeist\u00e4 on ty\u00f6ntekij\u00f6iden stressin ja kuormituksen hallinta muutokseen liittyvien ongelmien aktiivisen ratkaisemisen \navulla.
