Erityisesti varhaiskasvatuksen opettajien tyo\u0308hyvinvointi ja sitoutuminen ovat pitka\u0308a\u0308n olleet yhteiskunnallisen tarkastelun kohteena. Tutkimuksen tavoitteena on siten kehitta\u0308a\u0308 konkreettisia keinoja johtamisen tueksi ja tyo\u0308hyvinvoinnin edista\u0308miseksi ja varhaiskasvatuksen henkilo\u0308sto\u0308n alalle sitoutumisen vahvistamiseksi. Tutkimus on saanut OAJ:n hankerahan. \n\n\t\t \n\nTutkielma on toteutettu kahdella - aiempiin tutkimuksiin seka\u0308 tutkimusaineistoon pohjautuvalla - sisa\u0308llo\u0308nanalyysilla\u0308. Aiempiin tutkimuksiin perustuva analyysi on toteutettu ennen tutkimuksen aineiston keruuta vaikuttaen lomakehaastattelun kysymysten rakentumiseen. Tutkimuksen informantteina toimivat varhaiskasvatuksen yksiko\u0308iden johtajat seka\u0308 henkilo\u0308sto\u0308, jotka ovat valikoituneet tutkimukseen valtakunnallisesti satunnaisotannalla. Tutkimukseen osallistui lopulta kuusi tutkittavaa. \n\n\t\t\t\t\t \n\nAiempien tutkimusten pohjalta toteutetusta analyysirungosta on havaittavissa nelja\u0308 tyo\u0308hyvinvoinnin rakentumisen taustalla vaikuttavaa ulottuvuutta: tyo\u0308hyvinvoinnin johtajuus, tyo\u0308hyvinvoinnin yhteiskunnalliset tekija\u0308t, tyo\u0308hyvinvoinnin sosiaalinen ulottuvuus seka\u0308 tyo\u0308hyvinvoinnin psykologinen ulottuvuus. Tutkimusaineiston analyysi toteutettiin sisa\u0308llo\u0308nanalyyttisesti luokittelemalla pelkistettyja\u0308 ilmauksia aiempien tutkimusten pohjalta lo\u0308ytyneiden tyo\u0308hyvinvoinnin ulottuvuuksien mukaisesti. Tutkimustuloksia tarkasteltiin siten ulottuvuuksien kautta varhaiskasvatuksen kontekstissa. Sisa\u0308llo\u0308nanalyysien myo\u0308ta\u0308 muodostui siten syva\u0308llinen ymma\u0308rrys niista\u0308 tekijo\u0308ista\u0308, joilla varhaiskasvatuksen yksiko\u0308iden johtajat voivat olla edista\u0308ma\u0308ssa\u0308 henkilo\u0308sto\u0308nsa\u0308 tyo\u0308hyvinvointia. \n\n\t\t\t\t\t \n\nTutkimuksen tulosten perusteella voidaan todeta varhaiskasvatuksen yksiko\u0308n johtajan ka\u0308ytta\u0308ytymisen, vuorovaikutuksen seka\u0308 luottamussuhteen rakentumisen olevan merkityksellista\u0308 koko tyo\u0308yhteiso\u0308n tyo\u0308hyvinvoinnin rakentumisen kannalta. Tyo\u0308hyvinvointia edista\u0308va\u0308t johtajan toimintatavat mahdollistuvat johtajan omasta tyo\u0308hyvinvoinnista huolehtimisen seka\u0308 positiivisen suhtautumisen myo\u0308ta\u0308. Especially, job-wellbeing and engagement for teachers of early childhood education and care (ECEC) have been under discussion for extended time in Finland. The aim of the research was to develope concrete methods and tools for guidance to leadership to advance the job-wellbeing in the work community to confirm work engagement of teachers in ECEC. \n\n \n\nThe research was conducted with two content analysises based on previous studies and research material. The content analysis based on previous studies affected on questions in structured interview. The research informants are childcare centres directors and employees selected by nationwide random sampling. Six examinees participated in the research. \n\n \n\nThere are four dimensions to be found in the research framework that affects wellbeing at work: leadership of job-wellbeing, societal factors of job-wellbeing, social dimension of job-wellbeing and psychological dimension of job-wellbeing. The analysis of research material was construcred by categorizing simplified phrases found in dimensions of job-wellbeing. The research results were viewed in early childhood education context. Content analysises contructs deeper understanding of factors that daycare directors could use to promote their employeers job-wellbeing. \n\n \n\nIt can be stated based on the result that the leaders behavior, interaction and developing trustworthy relationship with employeers is significant for the wellbeing of the entire working community. Positive mindset and taking care of each own wellbeing provides for job-wellbeing and leaders actions behind.
