Tutkimuksessamme selvitimme, millaisia ty\u00f6n tuunaamisen profiileja suuresta sote-alan organisaatiosta voidaan tunnistaa, ja miten eri profiilien ty\u00f6ntekij\u00e4t eroavat toisistaan ty\u00f6n merkityksellisyyden ja ty\u00f6hyvinvoinnin suhteen. Tutkimamme ty\u00f6n tuunaamisen ulottuvuudet olivat ty\u00f6n voimavarojen lis\u00e4\u00e4minen, ty\u00f6n vaatimusten lis\u00e4\u00e4misen ja ty\u00f6n vaatimusten optimointi. Tutkimuksen aineisto ker\u00e4ttiin l\u00e4hett\u00e4m\u00e4ll\u00e4 s\u00e4hk\u00f6inen kysely tutkimamme organisaation koko henkil\u00f6st\u00f6lle. Tutkituista ty\u00f6ntekij\u00f6ist\u00e4 (N = 1024) 85 prosenttia oli naisia. K-keskiarvojen klusterianalyysin avulla tunnistimme nelj\u00e4 ty\u00f6n tuunaamisen profiilia: aktiiviset tuunaajat (19%, monipuolinen tuunaaminen), aktiiviset optimoijat (21%, ty\u00f6n vaatimusten optimointi), passiiviset tuunaajat (27%, keskim\u00e4\u00e4r\u00e4ist\u00e4 v\u00e4hemm\u00e4n tuunausta) ja keskiverrot (34%, keskim\u00e4\u00e4r\u00e4isesti tuunauksen eri muotoja). Aktiiviset tuunaajat tuunasivat ty\u00f6t\u00e4\u00e4n monipuolisesti, aktiiviset optimoijat keskittyiv\u00e4t ty\u00f6n vaatimusten optimointiin, passiiviset tuunaajat tuunasivat ty\u00f6t\u00e4\u00e4n v\u00e4hiten ja keskiverrot keskim\u00e4\u00e4r\u00e4isesti. Moniulotteinen kovarianssianalyysi osoitti profiilien eroavan toisistaan ty\u00f6n merkityksellisyyden ja ty\u00f6hyvinvoinnin suhteen. Aktiivisilla tuunaajilla oli suotuisa profiili. He kokivat eniten ty\u00f6n imua ja ty\u00f6n merkityksellisyytt\u00e4. Passiivisilla tuunaajilla oli riskiprofiili, sill\u00e4 he kokivat v\u00e4hiten ty\u00f6n imua ja ty\u00f6n merkityksellisyytt\u00e4. Aktiivisilla tuunaajilla ja aktiivisilla optimoijilla oli hieman muita ryhmi\u00e4 enemm\u00e4n emotionaalista uupumusta, mutta se ei ollut kuitenkaan voimakasta. Tutkimuksessamme nuoremmat ty\u00f6ntekij\u00e4t olivat vanhempia ty\u00f6ntekij\u00f6it\u00e4 aktiivisempia ty\u00f6n tuunaajia. Johtop\u00e4\u00e4t\u00f6ksen\u00e4 voidaan todeta, ett\u00e4 sote-alalla kannattaa edist\u00e4\u00e4 ty\u00f6n tuunaamisen tapoja.
