Hoitoty\u00f6n vaatimuksien kasvaessa, ty\u00f6ntekij\u00f6iden fyysinen ja psyykkinen toimintakyky ovat eritt\u00e4in kovalla koetuksella. Hyv\u00e4 ty\u00f6kyky vaikuttaa positiivisesti ty\u00f6ss\u00e4 viihtymiseen ja el\u00e4m\u00e4nlaatuun sek\u00e4 ennustaa aktiivista ja hyv\u00e4\u00e4 el\u00e4keaikaa. Hoitohenkil\u00f6st\u00f6n resilienssi toimii suojakeinona, joka auttaa selviytym\u00e4\u00e4n hoitoty\u00f6n vaatimuksista. Ammatillinen resilienssi vaikuttaa ty\u00f6ntekij\u00f6iden hyvinvointiin ja tyytyv\u00e4isyyteen sek\u00e4 lis\u00e4\u00e4 sitoutumista organisaatioon. Hoitoty\u00f6h\u00f6n kuuluu kiinte\u00e4sti vuoroty\u00f6, mik\u00e4 kasvattaa ty\u00f6n kuormitusta. Ik\u00e4\u00e4ntyminen tuo muutoksia fyysiseen ja psyykkiseen toimintakykyyn, joita kiire ja stressi pahentavat. T\u00e4ss\u00e4 tutkielmassa selvitettiin ik\u00e4\u00e4ntyvien hoitajien ty\u00f6kyvyn, hoitohenkil\u00f6st\u00f6n resilienssin ja ty\u00f6aikamuodon yhteytt\u00e4 aikomukseen jatkaa ty\u00f6skentely\u00e4 el\u00e4keik\u00e4\u00e4n saakka ja halukkuuteen ty\u00f6skennell\u00e4 el\u00e4kkeell\u00e4.\u202f \n\nTutkielman aineistoina k\u00e4ytettiin vuonna 2016 ker\u00e4tty\u00e4 Ik\u00e4\u00e4ntyneiden ty\u00f6urat \u2013 Ty\u00f6ss\u00e4 jatkaminen ja el\u00e4kkeell\u00e4 ty\u00f6skentely (JATKIS) -tutkimushankkeen aineistoa. Tutkimukseen osallistuivat suomalaisessa yliopistollisessa sairaalassa ty\u00f6skentelev\u00e4t 50-vuotiaat ja sit\u00e4 vanhemmat hoitajat.\u202f Tutkimus toteutettiin kyselytutkimuksena, jossa selvitettiin ty\u00f6uran loppuvaiheeseen, el\u00e4kkeelle siirtymiseen ja el\u00e4keaikaiseen ty\u00f6skentelyyn liittyvi\u00e4 tekij\u00f6it\u00e4.\u202f\u202f \n\nTutkimukseen osallistuneista (n=396) vuoroty\u00f6t\u00e4 teki 198 hoitajaa. Hoitoty\u00f6t\u00e4 tekevist\u00e4 63 % piti ty\u00f6skentelyn jatkamista el\u00e4keik\u00e4\u00e4n saakka mahdollisena tai todenn\u00e4k\u00f6isen\u00e4, ty\u00f6aikamuotojen v\u00e4lill\u00e4 ei ollut eroa. L\u00e4hes 60 % kyselyyn osallistuneista koki ty\u00f6kykyns\u00e4 puolesta kykenev\u00e4ns\u00e4 jatkamaan ty\u00f6skentely\u00e4 el\u00e4keik\u00e4\u00e4n saakka. Parempi ty\u00f6kyky (p <0,001, B=0,327) selitti aikomusta jatkaa ty\u00f6skentely\u00e4 el\u00e4keik\u00e4\u00e4n saakka, selitysaste oli 25 %. Ty\u00f6skentely halukkuutta el\u00e4kkeell\u00e4 selitti paremmaksi koettu ty\u00f6kyky (p <0,001, B=0,193) noin 12 % selitysasteella. Hoitohenkil\u00f6st\u00f6n resilienssill\u00e4 ei ollut tilastollisesti merkitsev\u00e4\u00e4 yhteytt\u00e4 aikomukseen jatkaa ty\u00f6skentely\u00e4 el\u00e4keik\u00e4\u00e4n saakka tai halukkuuteen ty\u00f6skennell\u00e4 el\u00e4kkeell\u00e4.\u202f\u202f\u202f \n\nKoetun ty\u00f6kyvyn merkitys korostuu p\u00e4\u00e4t\u00f6ksess\u00e4 jatkaa ty\u00f6skentely\u00e4 ty\u00f6uran loppuvaiheessa. Mit\u00e4 paremmaksi ty\u00f6ntekij\u00e4 ty\u00f6kykyns\u00e4 kokee sit\u00e4 todenn\u00e4k\u00f6isemmin, h\u00e4n pysyy ty\u00f6el\u00e4m\u00e4ss\u00e4. T\u00e4m\u00e4n tutkimuksen tulos tukee aiempia tutkimusl\u00f6yd\u00f6ksi\u00e4, joissa ty\u00f6kyvyn yhteys ty\u00f6ss\u00e4 pysymiseen on todettu merkitt\u00e4v\u00e4ksi. Hoitohenkil\u00f6st\u00f6n resilienssin yhteytt\u00e4 ty\u00f6ss\u00e4 jatkamiseen tai el\u00e4kkeell\u00e4 ty\u00f6skentelyyn ei t\u00e4ss\u00e4 tutkimuksessa ollut tilastollisesti merkitsev\u00e4\u00e4 yhteytt\u00e4. As the demands of care work increase, the physical and mental capacities of workers are under severe strain. Good work ability has a positive impact on job satisfaction and quality of life and predicts an active and good retirement. The resilience of care workers acts as a protective mechanism to help them cope with the demands of healthcare work. Professional resilience contributes to employee well-being and satisfaction and increases organisational commitment. Nursing is an integral part of shift work, which increases the workload. Ageing brings changes in physical and mental capacity, exacerbated by rush and stress. In this thesis, we investigated the relationship between older carers' work ability, professional resilience and working time patterns and their intention to continue working into retirement and their willingness to work in retirement. \n\nThe data used in the study was collected in 2016 from the Careers of older people - continuing to work and working in retirement (JATKIS) research project. Participants were nurses aged 50 and over working in a Finnish university hospital. The survey was conducted as a questionnaire survey on factors related to end-of-career, retirement and working during retirement. \n \nOf the survey participants (n=396), 198 nurses worked shift work. 63% of the nurses considered it possible or likely possible that they would continue to work until retirement age, with no difference between working hours. Almost 60% of respondents felt that they were fit to continue working until retirement age. Better work ability (p<0.001, B=0.327) explained the intention to continue working until retirement, with an explanation rate of 25 %. The willingness to work in retirement was explained by better perceived ability to work (p < 0.001, B=0.193) at an explanation rate of about 12 %. There was no statistically significant association between nursing staff resilience and intention to continue working until retirement or willingness to work in retirement. \n\nThe importance of perceived work ability is highlighted by the decision to continue working at the end of a career. The better a worker perceives his/her ability to work, the more likely he/she is to stay in employment. The result of this study supports previous research findings that have found a significant association between work ability and job retention. In this study, there was no statistically significant association between nursing staff resilience and job retention or retirement. Managing resilience should be a top priority for organisations.
