Personal career achievements are defined as career-related achievements that an individual perceives as personally significant. The aim of this study was to gain information on the personal career achievements of Finnish highly educated professionals and explore how these achievements relate to career sustainability. We investigated what kinds of personal career achievements participants describe, whether background factors are related to these achievements, and how career achievements are rated in terms of importance and career advancement as well as satisfaction and stress experienced. We also examined the connection between personal career achievements and job meaningfulness. The final sample (N = 579), collected through a questionnaire, consisted of professors, scientists, economists, academic engineers, and Executive MBA management training participants.
We identified 11 categories of career achievement: performance (34.5%), career development (18.1%), education (8.3%), organizational development (7.1%), social success (6.7%), self-improvement (5.7%), guidance and mentoring (4.0%), esteem (3.3%), embracing change (2.2%), other (4.1%), and no achievement (5.9%). Our results indicate that personal career achievements were generally considered important, highly satisfying, and somewhat stressful, and were thought to have contributed to career progression somewhat. Some differences were found between career achievement categories: achievements related to performance and education were perceived as the most stressful, while achievements related to career development and education were perceived as having contributed to career progression the most. In addition, respondents in the no achievement category experienced lower work meaningfulness compared to those who described any kind of career achievement. Age, gender, and sector of work (academia/industry) were related to career achievement categories. We argue that awareness and appreciation of personal career achievements can promote individuals’ work meaningfulness and career sustainability. Since information on personal career achievements is currently limited, more research is needed.
Henkilökohtainen urasaavutus voidaan määritellä työuraan liittyväksi saavutukseksi, jonka yksilö kokee merkittäväksi. Tutkimuksen tavoitteena oli kartoittaa suomalaisten korkeasti koulutettujen henkilökohtaisia urasaavutuksia ja niiden merkitystä kestävien työurien rakentumisessa. Selvitimme, millaisia henkilökohtaisia urasaavutuksia korkeasti koulutetut henkilöt kuvaavat, ovatko taustatekijät yhteydessä urasaavutusten sisältöihin sekä miten vastaajat arvioivat urasaavutuksiaan niiden tärkeyden, kuormittavuuden, työuran edistämisen ja mielihyvän suhteen. Lisäksi tarkastelimme henkilökohtaisten urasaavutusten ja työn merkityksellisyyden yhteyttä. Kyselytutkimuksen (N = 579) vastaajat olivat professoreja, tieteentekijöitä, ekonomeja, tekniikan akateemisia sekä EMBA-johtajakoulutuksen käyneitä.
Urasaavutuksia koskevien avovastausten sisällön luokittelun avulla löydettiin 11 urasaavutusluokkaa: tuloksellisuus (34,5 %), urakehitys (18,1 %), koulutus (8,3 %), organisaation kehittäminen (7,1 %), sosiaalinen menestys (6,7 %), itsensä kehittäminen (5,7 %), ohjaus ja mentorointi (4,0 %), arvostus (3,3 %), uskallus muutokseen (2,2 %), muut (4,1 %) sekä ei saavutuksia (5,9 %). Tilastollisissa analyyseissa havaittiin, että henkilökohtaiset urasaavutukset koettiin keskimäärin tärkeiksi, paljon mielihyvää tuottaviksi sekä melko kuormittaviksi ja niiden arvioitiin edistäneen työuraa jonkin verran. Eroa urasaavutusluokkien välillä havaittiin erityisesti siinä, kuinka kuormittavana saavutusta pidettiin ja kuinka paljon sen koettiin edistäneen työuraa. Tuloksellisuuteen ja koulutukseen liittyvät saavutukset koettiin kuormittavimmiksi, kun taas urakehitykseen ja koulutukseen liittyvien saavutusten koettiin edistäneen työuraa eniten. Koettu työn merkityksellisyys oli matalampaa niillä, joilla ei ollut merkittävää henkilökohtaista urasaavutusta verrattuna urasaavutuksia kuvanneisiin vastaajiin. Sukupuoli, ikä ja suuntautumisala (akatemia/yritysmaailma) olivat yhteydessä urasaavutusluokkien sisältöihin. Johtopäätöksenä voidaan todeta, että henkilökohtaisten urasaavutusten tunnistaminen ja arvostaminen voidaan nähdä voimavarana uran ja työhyvinvoinnin kannalta, ja ne voivat tukea merkityksellisyyden kokemusta sekä työuran kestävyyttä. Tieto henkilökohtaisista urasaavutuksista on toistaiseksi hyvin rajattua, ja lisää tutkimusta aiheesta tarvitaan.
