Tutkimuksessa pyrittiin my\u00f6s kuvaamaan, mit\u00e4 johtajan urakehitykselle merkityksellisi\u00e4 tekij\u00f6it\u00e4 johtajien urakuvauksista nousee esiin. Tutkimusaineisto ker\u00e4ttiin puolistrukturoidun teemahaastattelun avulla. Yksil\u00f6haastatteluihin osallistui kahdeksan ylimm\u00e4n johdon johtajaa, jotka ovat edenneet varhain urallaan johtoteht\u00e4viin. Tutkimuksen teoreettisena viitekehyksen\u00e4 toimi aiempi uratutkimus, joka sis\u00e4lsi urakehityksen ulottuvuudet, johtamismotivaation tyypit, urateoriat, urasiirtym\u00e4t ja niiden laadun sek\u00e4 objektiivisen ja subjektiivisen uramenestyksen. Aiempi tutkimus on tuonut esiin, ett\u00e4 nuorten johtajien urakehitys on j\u00e4\u00e4nyt uratutkimuksessa v\u00e4hemm\u00e4lle huomiolle. Aineiston analysoinnissa k\u00e4ytettiin teoriaohjaavaa sis\u00e4ll\u00f6nanalyysia.\nTutkimuksen empiiriset tulokset mukailivat aiempaa teoriapohjaa, mutta aineistosta nousi esiin my\u00f6s ilmi\u00f6it\u00e4, joita ei l\u00f6ytynyt teoriapohjasta. Tulosten perusteella nuorten, menestyneiden ja varhain urallaan johtoon edenneiden yritysjohtajien yleisin johtamismotivaation tyyppi oli identiteettipohjainen. Johtajien urilta l\u00f6ytyvi\u00e4 moderneja urateorioita olivat rajaton, proaktiivinen, \u00e4lyk\u00e4s, itsen\u00e4inen sek\u00e4 kaleidoskooppinen urateoria. Urasiirtymien yleisimm\u00e4t taustasyyt olivat halu laajentaa osaamista, tarve ammatillisille haasteille, halu edet\u00e4 sek\u00e4 saada lis\u00e4\u00e4 vastuuta. Johtajat kokivat vahvasti subjektiivista uramenestyst\u00e4. Johtajien urakehitykselle merkityksellisi\u00e4 edist\u00e4vi\u00e4 tekij\u00f6it\u00e4 olivat organisaatioiden toteuttama urajohtaminen, mentorointi, verkostot sek\u00e4 johtajien yksil\u00f6lliset ominaisuudet kuten tarve vapauksille ty\u00f6teht\u00e4viss\u00e4, vahva arvopohjaisuus, ihmisl\u00e4heisyys, intohimoinen ty\u00f6moraali, kokonaisuuksien ymm\u00e4rt\u00e4minen ja liiketoimintaosaaminen. Urakehityksen haasteita olivat esimerkiksi ty\u00f6uupumus, nuori ik\u00e4 ja omien kykyjen ep\u00e4ily.
