Tutkimme, millaisia psykologisen turvallisuuden profiileja ty\u00f6yhteis\u00f6n \nvirheisiin suhtautumisen, ty\u00f6yhteis\u00f6n oppimisen ilmapiirin ja johtajien saaman tuen perusteella \nvoidaan tunnistaa korkeasti koulutetuilla johtajilla ja asiantuntijoilla. Kartoitimme \npoikittaisasetelmassa psykologisen turvallisuuden profiilien yhteytt\u00e4 ty\u00f6paikan vaihtoajatuksiin ja \npitkitt\u00e4isasetelmassa vaihtoaikeiden my\u00f6hemp\u00e4\u00e4 toteutumista ty\u00f6paikan vaihtoina. Selvitimme\nmy\u00f6s, miten eri profiileihin kuuluvat henkil\u00f6t pysyv\u00e4t ty\u00f6teht\u00e4v\u00e4ss\u00e4\u00e4n (johtaja/asiantuntija)\nseurannan aikana. Tutkimusaineisto on per\u00e4isin laajasta korkeakoulutettujen urapolkuja \nk\u00e4sittelev\u00e4st\u00e4 MOTILEAD-hankkeesta, joka toteutettiin 2017\u20132021. Otoksemme koostui \ntutkimuksen l\u00e4ht\u00f6tilanteessa yhteens\u00e4 1737 henkil\u00f6st\u00e4, jotka olivat professoreja, tieteentekij\u00f6it\u00e4, \nekonomeja, tekniikan alan korkeakoulutettuja sek\u00e4 eMBA-koulutuksen k\u00e4yneit\u00e4. K-keskiarvojen \nklusterianalyysin avulla tunnistimme nelj\u00e4 psykologisen turvallisuuden profiilia: turvallinen \nty\u00f6yhteis\u00f6 (29 % vastaajista), turvaton ty\u00f6yhteis\u00f6 (20 %), virheit\u00e4 v\u00e4lttelev\u00e4 ty\u00f6yhteis\u00f6 (24 %) ja \nvirheit\u00e4 k\u00e4sittelev\u00e4 ty\u00f6yhteis\u00f6 (29 %). Tilastolliset analyysit osoittivat, ett\u00e4 turvattoman ty\u00f6yhteis\u00f6n \nhenkil\u00f6ill\u00e4 ilmeni muita vahvempia l\u00e4ht\u00f6aikeita, ja he my\u00f6s vaihtoivat ty\u00f6paikkaa kaikkein \nuseimmin. Our primary aim was to explore what kind of psychological safety profiles could be \nidentified among highly educated leaders and professionals, based on the dimensions of \norganizational error climate, learning climate and support for leaders. In addition, we examined how \nthe psychological safety profiles were associated with turnover intentions and actual job turnover \nover a four-year period. Furthermore, we examined whether people in the different profiles had stayed \nin their original position or had changed roles (leader to expert or vice versa) during the follow-up \nperiod. The data is part of the MOTILEAD research project, funded by the Finnish Work \nEnvironment Fund, which studied the career paths of university graduates from 2017 to 2021. Our \nsample at the baseline of the study consisted of 1,737 individuals and included a broad range of \nprofessional groups from professors and university researchers and teachers to business graduates, \ntechnology academics and Executive MBA graduates. Using K-means cluster analysis we identified four profiles, in which the experience of psychological safety differed significantly: a psychologically safe workplace (31%), a psychologically unsafe workplace (19%), an error-avoiding workplace (24%) and an error-managing workplace (26%). Statistical analyses showed that individuals in the unsafe workplace profile had more turnover intentions than people in the other profiles and were also the most likely ones to change jobs. The analyses also suggested that employees in leader roles in the unsafe workplace profile were more likely to change from their position to an expert role compared to other profiles. These findings are relevant in today's changing and more unpredictable world of work, in which competition for talent is becoming increasingly intense.
