Tutkimus\ntoteutettiin kahden vuoden aikana sairaanhoitopiiriss\u00e4, jossa k\u00e4ytiin l\u00e4pi laaja toimitiloihin ja\npalvelurakenteisiin kohdistunut organisaatiomuutos. Tutkimukseen osallistui 303 sairaanhoitopiirin\nty\u00f6ntekij\u00e4\u00e4, jotka vastasivat aineistonkeruussa k\u00e4ytettyyn s\u00e4hk\u00f6iseen kyselylomakkeeseen\nmolemmilla mittauskerroilla. Vastanneista 87 % oli naisia, potilasty\u00f6ss\u00e4 toimi 74 % ja esihenkil\u00f6n\u00e4\ntoimi 7 %. Ensimm\u00e4isen organisaatiomuutoksen alkuvaiheeseen ajoittuneen kyselytutkimuksen\npohjalta selvitimme, millaisia muutosvoimavararyhmi\u00e4 voidaan henkil\u00f6st\u00f6st\u00e4 muodostaa.\nTutkimiamme muutosvoimavaroja olivat viestint\u00e4, osallistuminen p\u00e4\u00e4t\u00f6ksentekoon ja muutostuki. K-\nkeskiarvoklusteroinnilla tunnistimme aineistosta kolme muutosvoimavaraprofiilia: v\u00e4h\u00e4isten\nmuutosvoimavarojenprofiilin (41 % tutkittavista), korkeiden muutosvoimavarojenprofiilin (23 %) ja\nkeskim\u00e4\u00e4r\u00e4isten muutosvoimavarojenprofiilin (36 %). Tutkimme toistomittausten\nkovarianssianalyysill\u00e4, miten muutosvoimavaroja kuvaavat profiilit olivat yhteydess\u00e4 toisella\nmittauskerralla havaittuihin ty\u00f6hyvinvoinnin ulottuvuuksiin eli uupumusasteiseen v\u00e4symykseen,\nkyynistymiseen sek\u00e4 ty\u00f6n imuun. Esihenkil\u00f6iden yliedustaman korkeiden voimavarojen profiiliin\nkuuluvilla uupumusasteinen v\u00e4symys ja kyynistyminen oli v\u00e4h\u00e4isint\u00e4 ja ty\u00f6n imu korkeinta.\nVastaavasti potilasty\u00f6t\u00e4 tekevien yliedustamaan v\u00e4h\u00e4isten muutosvoimavarojen profiiliin kuuluvilla\nuupumusasteinen v\u00e4symys ja kyynistyminen oli korkeinta ja ty\u00f6n imu matalinta. Keskim\u00e4\u00e4r\u00e4isten\nvoimavarojen profiiliin kuuluneilla my\u00f6s ty\u00f6hyvinvointi oli keskim\u00e4\u00e4r\u00e4ist\u00e4. Tutkimuksemme\nkeskeinen johtop\u00e4\u00e4t\u00f6s on se, ett\u00e4 muutosvoimavarat tukevat ty\u00f6hyvinvointia terveydenhuollon\norganisaation organisaatiomuutoksessa. Eri ty\u00f6ntekij\u00e4ryhm\u00e4t ovat kuitenkin erilaisessa asemassa\nsiin\u00e4, millaiset mahdollisuudet heill\u00e4 on muutosvoimavarojen kokemiseen. Terveydenhuoltoalan\norganisaation organisaatiomuutoksessa tulisikin kiinnitt\u00e4\u00e4 erityist\u00e4 huomioita muutosvoimavarojen\ntukemiseen niiss\u00e4 ty\u00f6ntekij\u00e4ryhmiss\u00e4, joissa mahdollisuudet muutosvoimavarojen kokemiseen ovat\nv\u00e4h\u00e4iset.
