Kunta-alalla ty\u00f6ss\u00e4 selke\u00e4 ongelma ty\u00f6hyvinvointiin liittyen on ty\u00f6n henkinen rasitus ja kiire, joka on lis\u00e4\u00e4ntynyt vuosikymmenen aikana. Johtajien ty\u00f6hyvinvoinnin tutkiminen on t\u00e4rke\u00e4\u00e4, sill\u00e4 muuttuva ty\u00f6ymp\u00e4rist\u00f6 ja erilaiset ty\u00f6skentelytavat tuovat mukanaan uudenlaisia haasteita paitsi ty\u00f6el\u00e4m\u00e4\u00e4n, my\u00f6s johtajien ty\u00f6hyvinvoinnille. Lis\u00e4ksi ty\u00f6n vaatimukset ovat kasvaneet. Johtajan hyvinvointi heijastuu koko organisaation henkil\u00f6st\u00f6\u00f6n, ja n\u00e4in ollen johtajan tulisi voida ty\u00f6ss\u00e4\u00e4n hyvin.\n\nTutkimukseen osallistui suomalaisen keskisuuren kaupungin kaksitoista (n=12) kunta-alan johtavassa asemassa olevaa esimiest\u00e4, joista valtaosa oli naisia. Tutkimuksen laadullinen aineisto ker\u00e4ttiin verkkopohjaisella kyselylomakkeella. Aineisto analysoitiin laadullisen aineiston sis\u00e4ll\u00f6nanalyysin menetelm\u00e4ll\u00e4. Tutkimuksen tarkoitus oli kuvata kunta-alalla ty\u00f6skentelevien johtajien kokemuksia ty\u00f6hyvinvoinnista. \n\nJohtajien ty\u00f6hyvinvointia m\u00e4\u00e4ritt\u00e4viksi tekij\u00f6iksi painottui kaksi keskeist\u00e4 tekij\u00e4\u00e4: my\u00f6nteinen ty\u00f6yhteis\u00f6 ja oman ty\u00f6n hallinta ja aikatauluttaminen. My\u00f6nteisen ty\u00f6yhteis\u00f6n havaittiin osoittavan viitteit\u00e4 eettisen organisaatiokulttuurin yhteydest\u00e4 ty\u00f6hyvinvointiin. Ty\u00f6n hallintamahdollisuuksia arvostettiin ja niiden koettiin lis\u00e4\u00e4v\u00e4n ty\u00f6ss\u00e4 jaksamista ja ty\u00f6hyvinvointia. Johtajien vastauksissa ilmeni hallitsemattomina ja ty\u00f6ntekoa haittaavina tekij\u00f6in\u00e4 ajank\u00e4yt\u00f6lliset haasteet ja ep\u00e4tasapaino ty\u00f6n hallinnan ja vaatimusten v\u00e4lill\u00e4. \n\nTutkielman tuottamaa tietoa voidaan tulevaisuudessa hy\u00f6dynt\u00e4\u00e4 kunta-alalla toimivien esimiesten ja johtajien ty\u00f6hyvinvoinnin kehitt\u00e4misess\u00e4 painottaen my\u00f6nteist\u00e4 ty\u00f6yhteis\u00f6\u00e4 ja vaalimalla eettist\u00e4 organisaatiokulttuuria eli yhteisesti jaettuja, hyveit\u00e4 edist\u00e4vi\u00e4 arvoja, toimintatapoja, s\u00e4\u00e4nt\u00f6j\u00e4 ja normeja. Lis\u00e4ksi varmistamalla riitt\u00e4v\u00e4t resurssit suhteessa ty\u00f6teht\u00e4viin k\u00e4ytett\u00e4viss\u00e4 olevaan aikaan ja ty\u00f6n m\u00e4\u00e4r\u00e4\u00e4n, mahdollistamalla yhten\u00e4inen ja sujuva prosessien eteneminen ja keskitt\u00e4m\u00e4ll\u00e4 ty\u00f6njako vain muutamaan k\u00e4ynniss\u00e4 olevaan projektiin kerrallaan, voidaan edist\u00e4\u00e4 kunta-alalla ty\u00f6skentelevien johtajien ty\u00f6n hallintaa ja aikatauluttamista. Vertailevaa tutkimusta tulisi toteuttaa selvitt\u00e4m\u00e4ll\u00e4 kunta-alalla ty\u00f6skentelevien johtajien i\u00e4n, sukupuolen, asuinpaikan tai perheen koon yhteytt\u00e4 johtajien omiin kokemuksiin ty\u00f6hyvinvoinnista, jotta ty\u00f6el\u00e4m\u00e4ss\u00e4 voitaisiin r\u00e4\u00e4t\u00e4l\u00f6id\u00e4 ty\u00f6hyvinvoinnin edist\u00e4minen johtajien henkil\u00f6kohtaisia tekij\u00f6it\u00e4 palvelevaksi.", "language": "fi", "element": "description", "qualifier": "abstract", "schema": "dc"}, {"key": "dc.description.abstract", "value": "Municipalities and associations of municipalities are now increasingly large employers in Finland. In the public sector, more attention has been paid to the well-being of staff throughout their careers. In the field of work in the municipal sector, a clear problem with well-being at work is the mental strain and rush of work, which has increased over the decade. Investigating managers' well-being at work is important as the changing work environment and diverse working practices bring new challenges not only to the workplace, but also to the well-being of managers. In addition, job demands have increased. The managers' well-being is reflected in the entire organization's staff, and thus the manager should be able to perform well.\n\nTwelve (n = 12) leading managers in the municipal sector, the majority of whom were women, participated in the study. The qualitative data of the study were collected using a web-based questionnaire. The data was analyzed by qualitative data content analysis method. The purpose of the study was to describe managers\u2019 experiences of their well-being at work.\n\nTwo key factors were emphasized as determinants of managers' well-being at work: a positive work community and managing and scheduling their own work. A positive work community was found to be indicative of the link between ethical organizational culture and well-being at work. Job management opportunities were valued and felt to increase well-being at work. Managers' responses highlighted time-consuming challenges and an imbalance between job management and demands as a factor that makes it more difficult to work.\n\n\nThe information generated by the thesis can be used in the future to improve the well-being of managers working in the municipal sector, emphasizing a positive work community by fostering an ethical organizational culture and shared, virtuous values, practices and rules. In addition, ensuring adequate resources in relation to the time and amount of work available, enabling a fluent process and concentrating work on only a few ongoing projects at a time can help manage and schedule the work of municipal managers.
