Muutokseen ovat vaikuttaneet harrastajien ja yhteiskunnan seuratoimintaan kohdistamat, yh\u00e4 korkeammat odotukset ja vaatimukset sek\u00e4 ongelmat saada mukaan sitoutuneita vapaaehtoisia. Lis\u00e4ksi muutokseen vaikuttaa monien urheiluseurojen aktiivien kunnianhimo ja halu kehitt\u00e4\u00e4 toimintaa entisest\u00e4\u00e4n. N\u00e4iden tekij\u00f6iden seurauksena moni suomalainen urheiluseura onkin pyrkinyt ammattimaistamaan toimintaansa, ja joistakin seuroista on tullut hybridiorganisaatioita, jotka yhdist\u00e4v\u00e4t julkisen, yksityisen ja kolmannen sektorin toimintatapoja.\n\nKeskeinen keino ammattimaistua on ty\u00f6ntekij\u00e4n palkkaaminen. Se ei kuitenkaan ole ongelmatonta, sill\u00e4 urheiluseurat eiv\u00e4t p\u00e4rj\u00e4\u00e4 ilman vapaaehtoisia. Mik\u00e4li ty\u00f6ntekij\u00e4n palkkaaminen vaikuttaa vapaehtoisiin negatiivisesti, palkkaus ei v\u00e4ltt\u00e4m\u00e4tt\u00e4 kannata. Toisaalta parhaimmillaan ty\u00f6ntekij\u00e4n palkkaaminen motivoi vapaaehtoisia ja vie seuroja my\u00f6nteiseen suuntaan. T\u00e4rke\u00e4\u00e4 on my\u00f6s se, ett\u00e4 ty\u00f6ntekij\u00e4t saavat vastuuta ja heihin luotetaan ja heit\u00e4 tuetaan tarvittaessa. Mik\u00e4li vaikutusmahdollisuuksia toimintaan ei ole, vaarana on motivaation menett\u00e4minen.\n\nT\u00e4ss\u00e4 tutkielmassa tarkastellaan tapaustutkimuksena vapaaehtoisuutta ja ammattimaisuutta pes\u00e4palloseura Hyvink\u00e4\u00e4n Tahkossa, jonka toiminnassa ammattimaistuminen n\u00e4kyy selv\u00e4sti. Tahko on jakautunut kahteen erilliseen organisaatioon, jotka tekev\u00e4t l\u00e4heist\u00e4 yhteisty\u00f6t\u00e4. Tutkielman aineisto koostuu Tahkon seuratoimijoiden haastatteluista sek\u00e4 asiakirja-aineistosta. Analyysi perustuu teemoitteluun: aineisto jaettiin teemoihin ja analysoitiin teema kerrallaan.\n\nTahkossa toimi tarkasteluhetkell\u00e4 kolme palkattua ty\u00f6ntekij\u00e4\u00e4, ja seura oli kehittynyt selv\u00e4sti. Esimerkiksi suunnitelmallisuus oli lis\u00e4\u00e4ntynyt ja yleens\u00e4kin toiminnan laatu parantunut. Haastateltujen seuratoimijoiden mielest\u00e4 juuri ty\u00f6ntekij\u00e4t olivat keskeisin syy my\u00f6nteisiin muutoksiin. Onnistumisen taustalla olivat avoin ja l\u00e4pin\u00e4kyv\u00e4 viestint\u00e4 harrastajille ja vapaaehtoisille sek\u00e4 se, ett\u00e4 ty\u00f6ntekij\u00f6ill\u00e4 ja vapaaehtoisilla oli yhteinen suunta. Ty\u00f6ntekij\u00f6iden ty\u00f6 oli n\u00e4kyv\u00e4\u00e4, mink\u00e4 vaikutuksesta palkkaamisp\u00e4\u00e4t\u00f6ksi\u00e4 ei juuri kritisoitu. Ty\u00f6ntekij\u00e4t kokivat saavansa sek\u00e4 vastuuta ett\u00e4 tukea teht\u00e4viins\u00e4 sopivasti ja vapaaehtoisten mielest\u00e4 yhteisty\u00f6 ammattilaisten kanssa sujui hyvin. Ty\u00f6ntekij\u00f6iden palkkaaminen oli mahdollisesti jopa helpottanut vapaaehtoisten saamista mukaan. Haastatellut pitiv\u00e4t seuran ilmapiiri\u00e4 hyv\u00e4n\u00e4, mik\u00e4 tuki yhteisty\u00f6t\u00e4. Ilmapiirin ja toimijoiden v\u00e4listen suhteiden t\u00e4rkeys korostaa sopivan henkil\u00f6n l\u00f6yt\u00e4misen merkityst\u00e4. Lis\u00e4ksi t\u00e4rke\u00e4\u00e4 oli selke\u00e4 ty\u00f6njako vapaaehtoisten ja ty\u00f6ntekij\u00f6iden v\u00e4lill\u00e4 sek\u00e4 Tahkon kahden organisaation v\u00e4linen toimiva yhteisty\u00f6.\n\nTy\u00f6ntekij\u00f6iden palkkaamiseen liittyi erilaisia uhkakuvia. Ennen kaikkea haastatellut pelk\u00e4siv\u00e4t palkkausten nostavan kustannuksia niin, ett\u00e4 harrastaminen ei en\u00e4\u00e4 olisi kaikille mahdollista. Lis\u00e4ksi uhkana oli kilpailullisuuden kasvaminen niin, ett\u00e4 pelkk\u00e4 harrasteleminen ilman kilpailutavoitteita muuttuisi mahdottomaksi. Seuratoimijoiden mielest\u00e4 Hyvink\u00e4\u00e4n Tahkossa uhkakuvilta oli kuitenkin v\u00e4ltytty: maksut olivat kohtuullisia ja toiminta laadukasta. Vaikka ammattimaistuminen on siis ristiriitainen ilmi\u00f6, Tahkossa lieveilmi\u00f6ilt\u00e4 oli onnistuttu pitk\u00e4lti v\u00e4lttym\u00e4\u00e4n. The ever-increasing expectations and demands from participants and society as well as the challenges in attracting committed volunteers are driving the change. In addition, the ambition of the active members and their will to improve the operations have affected the change. Because of these factors, many Finnish sport clubs seek to professionalize their operations. Some clubs have even become hybrid organizations, integrating the practices of public, private, and third sector.\n\nHiring employees is a common way to professionalize. However, as no sport club can survive without volunteers, there are issues related to hiring personnel. If hiring a professional affects volunteers negatively, a wrong decision might have been taken. On the other hand, in the best-case scenario, hiring employees motivates volunteers and drives the organization forward. What is also important is that the employees get responsibility, are trusted, and get support when needed. If the employee can\u2019t make a difference, losing motivation is a likely outcome.\n\nThis thesis is a case study of volunteerism and professionalism in a pes\u00e4pallo club Hyvink\u00e4\u00e4n Tahko that is clearly in the process of professionalization. The operations of Tahko are divided into two separate, closely engaged organizations. The data of the thesis consists of interviews with volunteers and employees and documents related to the club. The methodology is based on a thematic analysis: the material was divided into themes and analyzed theme by theme.\n\nAt the time of research, there were three employees at Hyvink\u00e4\u00e4n Tahko and the club had made significant progress. For instance, the operations were more orderly and the quality in general better. According to the interviewees, the employees were the biggest driver of the progress. Open and transparent communication to participants and volunteers contributed to the successful change as well as the fact that the volunteers and employees had a similar direction. The work of the employees was visible, hence there was practically no criticism of hiring personnel. What\u2019s more, the employees felt they got sufficient responsibility and support and the volunteers considered their cooperation with employees smooth. Hiring employees might have even made it easier to attract new volunteers. The interviewees regarded the atmosphere of the organization as comfortable, which eased the cooperation with employees. The importance of the atmosphere and volunteer-employee interactions emphasize how important it is to find a suitable employee for the organization. In addition, a clear division of labour between volunteers and employees and cooperation between the separate organizations were essential.\n\nHowever, there were some potential threats related to hiring personnel. First and foremost, the interviewees feared that the cost of participation would increase so that not all could take part. Another threat was the increase of competitiveness so that practicing sports without competitive goals wouldn\u2019t be possible any more. However, according to the interviewees, the threats had been avoided in the organization: the costs were reasonable and operations of good quality. Although the interviewees regarded professionalization as a contradictory phenomenon, they believed the negative aspects were avoided at Hyvink\u00e4\u00e4n Tahko.
