| Summary: | Urheilutapahtumien järjestämisessä vapaaehtoiset ovat korvaamattoman tärkeitä. Heidän
tyytyväisyyteensä kannattaa panostaa hyvän johtamisen avulla, jotta innokkaita vapaaehtoisia
riittäisi myös tuleviin tapahtumiin. Helsingissä järjestettiin yksi koripallon EM-kilpailuiden
alkulohkoista syksyllä 2017. Tapahtuman järjestelyissä oli mukana 420 vapaaehtoista. Tässä
tutkimuksessa selvitettiin, miten kisojen vapaaehtoisia johdettiin ennen kisatapahtumaa, sen
aikana ja sen jälkeen. Lisäksi selvitettiin sitä, miten johtajien työnjako muodostui, millaisia
haasteita vapaaehtoisten johtamisessa tuli vastaan ja millaisena vapaaehtoistoiminta
urheilutapahtumissa näyttäytyy tulevaisuudessa.
Tässä laadullisessa tapaustutkimuksessa lähestytään johtamista kuuden miesten koripallon EMkilpailuissa vapaaehtoisia johtaneen johtajan näkökulmasta. Haastateltavat toimivat kisoissa
vapaaehtoisten johtajina eri rooleissa: tiiminvetäjänä, opiskelijakoordinaattorina tai
palkallisena johtajana. Aineisto kerättiin yksilöteemahaastatteluilla ja se analysoitiin
teoriaohjaavasti teemoittelemalla.
Tutkimuksen päätulokset osoittavat, että EM-kilpailuissa vapaaehtoisten johtamisessa ja koko
kisojen järjestelyissä korostui yhdessä tekeminen. Palkalliset johtajat delegoivat tehtäviä
opiskelijakoordinaattoreille ja tiiminvetäjille, jotka puolestaan jakoivat vastuita edelleen
vapaaehtoisille. Urheilutapahtumien vapaaehtoisten johtamisessa korostuvat tapahtuman eri
vaiheissa eri asiat. EM-kisoissa ennen tapahtumaa johtaminen koostui suunnittelusta ja
valmistelusta. Tapahtuman aikana vapaaehtoisten johtajan rooli oli organisoida ja koordinoida
toimintaa. Tapahtuman jälkeen tärkeässä osassa oli kiittäminen. Vapaaehtoisten johtamisessa
on omat haasteensa, joihin osaan voi varautua etukäteen tai reagoida viimeistään haasteen
tullessa vastaan. Hyvällä johtamisella vapaaehtoisia voidaan sitouttaa mukaan
vapaaehtoistoimintaan koko tapahtumaprosessin ajan.
Suomessa järjestetään tulevaisuudessa sekä pieniä että suuria urheilutapahtumia, joiden
järjestelyihin vapaaehtoiset on tärkeää saada sitoutettua mukaan. Vapaaehtoistoiminnan
jatkuvuutta voidaan tukea organisoidun johtamisen avulla. Urheilutapahtumissa vapaaehtoiset
toimivat yhdessä muun tapahtumaorganisaation kanssa, jossa kaikilla on taustalla yhteinen
tavoite järjestää onnistunut tapahtuma. Tulevaisuudessa vapaaehtoisten johtamisessa tulee ottaa
huomioon entistä tarkemmin heterogeenisen vapaaehtoisjoukon ja ammattihenkilöstön
yhteistyön tukeminen. Yhteiset tavoitteet ja yhteen hiileen puhaltaminen johtavat onnistuneiden
urheilutapahtumien järjestämiseen.
Volunteers are valuable part of sport events. It is worth to invest to their satisfaction with good
leadership to ensure that enthusiastic volunteers come to events as well in the future. In fall
2017 one group of the European Basketball Championship (EuroBasket) was organized in
Helsinki. There were 420 volunteers in the event. The purpose of this study was to resolve how
the volunteers were led. The research focused on the leadership of volunteers in different part
of the event. In addition, it was resolved how the division of labor was formed, which kinds of
challenges were faced in leading volunteers and what kind of future there will be considering
voluntary work in sport events in Finland.
In this qualitative case study, the data was collected through six individual theme interviews of
volunteers´ leaders. Interviewees had different roles in leading volunteers in the event. They
operated as team leader, student coordinator or paid leader. After the interviews the research
data was themed with content analysis.
The main results of the research show that working together had an important role in leading
volunteers and organizing the event in EuroBasket. The division of labor in leading the
volunteers was following managers delegated tasks to the team leaders and the student
coordinators who shared responsibilities further to the volunteers. In different stages of the
event different things were emphasized in leading of the volunteers. Before the event leaders
of the volunteers planned and prepared. During the event the role of leaders was to organize
and coordinate activities. After the event it was important to thank volunteers. There were also
some kinds of challenges to lead volunteers in the event. To some of these challenges it was
possible to prepare in advance or react when they happened. Also, it would have been possible
to improve commitment of the volunteers during the whole event process.
In the future there will be organized both local and major sport events in Finland. The case
study indicated that it is very important to commit volunteers to come volunteering also in the
future. We need organized leading of the volunteers so that the enthusiastic volunteers will take
part in the future events. In the events volunteers work together with the paid staff as equals
and they all have the same goal. In the future leaders should support more precisely the
collaboration with heterogeneous group of volunteers and paid staff. The common goals and
working together will help to organize successful events also in the future.
