Lisäksi tarkoitus oli selvittää, kuinka järjestelmän loppukäyttäjät kokevat muutoksen. Tutkimuksen tavoitteet saavutettiin haastattelemalla loppukäyttäjiä esimerkiksi odotuksista ja epäilyksistä uutta järjestelmää kohtaan, muutosjohtamisesta, viestinnästä ja muutosvastarinnasta. Kohdeorganisaationa tässä tapaustutkimuksessa on iso suomalainen yritys, joka toimii globaalisti metalliteollisuudessa. Haastatteluaineisto koostui kuudesta puolistrukturoidusta haastattelusta, jotka analysoitiin laadullisesti käyttäen sisällön analyysiä. Tässä tutkimuksessa merkittävimmät muutosjohtamisen haasteet olivat liian tiukka aikataulu, projektiorganisaation koostumus, yhteistyön puute projektiorganisaation ja yrityksen välillä, projektinhallinta, organisaatiokulttuuri, johdon sitoutumisen puute sekä käytännön haasteet liittyen uuteen toiminnanohjausjärjestelmään. Loppukäyttäjät kokivat muutoksen pääosin positiiviseksi. He olivat melko tyytyväisiä nykyiseen toiminnanohjausjärjestelmään, mutta tarve muutokseen tunnistettiin monista syistä. Muutosvastarinta tässä tutkimuksessa oli alhainen, kuitenkin muutosvastarintaa aina jollain tasolla esiintyy. Loppukäyttäjät olivat enemmänkin uteliaita muutosta kohtaan ja halukkaita oppimaan ja kehittymään. Toiminnanohjausjärjestelmien käyttöönottoon liittyvistä aiheista on valtavasti tutkimusta. Tätä tutkimusta voidaan kuitenkin pitää tärkeänä, sillä tähän projektiin valittu toiminnanohjausjärjestelmä on toistaiseksi harvinaisempi, josta ei juurikaan ole vielä tutkimustietoa. Lisäksi jokainen käyttöönottotapaus on erilainen ja sisältää omat haasteensa. Tämä toiminnanohjausjärjestelmäprojekti jatkuu globaalisti ja tarjoaa mielenkiintoisen pohjan erilaisille jatkotutkimusaiheille. The purpose of this study was to examine challenges of change management in the case of a re-implementation of an enterprise resource planning system (ERP), in other words, changing the ERP from one to another. However, this project should be considered not only changing the ERP from one to another, but also a project of business transformation. Moreover, the purpose was to examine how the end users feel about the ERP change. The objectives of this study were achieved by interviewing end users of the ERP system about expectations, doubts, change management, communication and change resistance, for instance. Case organization in this study is a large Finnish enterprise, acting globally in metal industry. The research data consisted of 6 semi-structured interviews and the data was analyzed qualitatively by using content analysis. It was found that major challenges of change management in this case were too tight schedule, composition of the project organization, lack of cooperation between project organization and business, project management, organizational culture, lack of management commitment and practicalities regarding the new ERP system. The end users felt the change mainly positive. They were quite satisfied with the current ERP system but the need for changing the system was recognized for many reasons. Change resistance in this case was seen to be low; however, change resistance at some level always exists. End-users were more curious about the change and willing to learn and develop. ERP implementations have been researched a lot. However, this study can be considered important as there was hardly any previous research available of the selected system. Moreover, every case is different and has its own challenges. This ERP project will continue globally and provides interesting topics for further research.
