Noin 12%:ssa \nsuomalaisista urheiluseuroista on kokop\u00e4iv\u00e4inen ty\u00f6ntekij\u00e4. Hallinnolliset ty\u00f6ntekij\u00e4t, \nkuten toiminnanjohtajat, ty\u00f6skentelev\u00e4t useimmiten viel\u00e4 yksin. \n\n \n\nT\u00e4m\u00e4n kvalitatiivisen tapaustutkimuksen tavoitteena oli selvitt\u00e4\u00e4, miten voidaan \nparantaa seurajohtamisen laatua, selkeytt\u00e4\u00e4 seuratoimintaa ja toiminnanjohtajan ty\u00f6t\u00e4 \nsek\u00e4 luoda niille jatkuvuutta. Tutkimuksessa tarkastellaan yleishy\u00f6dyllisen \ntaitoluisteluseuran johtamisen haasteita ja esitet\u00e4\u00e4n niihin mahdollisia ratkaisuja. \nSelvityksen aineistoina ovat aiemmat tutkimukset, seuran arkistomateriaalit sek\u00e4 11 \nkvalitatiivista puolistrukturoitua haastattelua, joissa on ker\u00e4tty tietoja Helsingin \ntaitoluisteluklubin (HTK) hallitukselta, nykyisilt\u00e4 ja entisilt\u00e4 ty\u00f6ntekij\u00f6ilt\u00e4 sek\u00e4 muiden \nsuomalaisten taitoluisteluseurojen toiminnanjohtajilta. Haastatteluaineistoa tarkasteltiin \nl\u00e4hilukumenetelm\u00e4n (seuran arkistomateriaalit ja hallituksen p\u00f6yt\u00e4kirjat) sek\u00e4 \nlaadullisen viitekehysanalyysin (haastattelut) avulla. Analysoinnin j\u00e4sent\u00e4miseksi \nluotiin viitekehys aiempien tutkimusten (kvalitatiivinen managerialismi, johtamisen \nauditointi, hallintotapasuositukset, laatujohtaminen) pohjalta. \n\n \n\nTulokset vahvistivat seuran hallinnon kriittisen massan olevan \u00e4\u00e4rirajoillaan. \nYhteiskunnallisten muutosten takia lyhyemm\u00e4ss\u00e4 ajassa on teht\u00e4v\u00e4 enemm\u00e4n. \nVapaaehtoisten motiivit ja sitoutuminen n\u00e4ytt\u00e4v\u00e4t muuttuneen yhteisen hyv\u00e4n \nedist\u00e4misest\u00e4 yksil\u00f6n etujen ajamiseen, ja seuraj\u00e4senet aktiivisine vanhempineen \nmuistuttavat laatutietoisia kuluttajia. Vapaaehtoisty\u00f6n m\u00e4\u00e4r\u00e4n ja tarpeen kasvaessa \ntiettyj\u00e4 toimintoja on ammattimaistettava ja vapaaehtoisty\u00f6t\u00e4 vahvistettava. \nToimintakulttuuri vaikeutuu, koska mukana olevilla on ristiriitaisia odotuksia, \nhenkil\u00f6resurssit ovat aiempaa moninaisempia ja esimiehet toimivat vapaaehtoispohjalta. \nLis\u00e4ksi t\u00e4h\u00e4n vaikuttaa taitoluistelun erityislaatu lajina, jossa taide ja urheilu yhdistyv\u00e4t. \n\n \n\nJohtamisen parhaita k\u00e4yt\u00e4nt\u00f6j\u00e4 tulisi kehitt\u00e4\u00e4 seuran johtamisen laadun parantamiseksi \nottamalla k\u00e4ytt\u00f6\u00f6n menetelmi\u00e4, joissa hy\u00f6dynnet\u00e4\u00e4n erilaisten laatutoimenpiteiden \nominaisuuksien synteesi\u00e4. Koska ammattimainen johtaminen ei viel\u00e4 ole \ntoteuttamiskelpoinen vaihtoehto kolmannen sektorin urheiluseuroissa, realistisin \nratkaisu HTK:lle sek\u00e4 muille samojen haasteiden parissa painiville organisaatioille \nlienee v\u00e4hitt\u00e4inen siirtyminen kohti ammattimaisempia toimintoja keskittyen samalla \nvapaaehtoisten innostamiseen.", "language": "fi", "element": "description", "qualifier": "abstract", "schema": "dc"}, {"key": "dc.description.abstract", "value": "The quality of management is becoming increasingly important for non-profit sport \nclubs, as the trend of managerialism strengthens and the number of full-time employees \ngrows. In Finland, 12% of non-profit sports clubs have a full-time employee. Those in \nadministrative positions, such as Directors of Operations, often still work alone. \n\n \n\nThis qualitative case study focuses on how the quality of a club\u2019s management could be \nimproved in order to introduce sustainability and clarity to the activities and a rationale \nfor the Director\u2019s position. The challenges found in the management of a non-profit \nsport club in figure skating are examined and possible solutions for them proposed. The \ninvestigation is based on previous research in the field, on club archive materials and on \n11 qualitative semi-structured interviews of the Board members and current and \nprevious employees of the Helsinki Figure Skating Club (HFSC), and other Directors of \nOperations in Finnish figure skating clubs. The data was examined by means of close \nreading (the Club\u2019s archives and Board meeting minutes) and qualitative framework \nanalysis (the interviews). On the basis of previous studies (qualitative managerialism, \nmanagement audit, governance guidelines, quality management), a framework was \noutlined to provide structure for the analysis. \n\n \n\nThe results confirm that the critical mass of the Club\u2019s administration has reached its \nlimits. Because of societal changes, more has to be done in less time. The motives and \ncommitment of volunteers seem to have transformed from common benefits into more \nindividualistic interests, and club members and their active parents bear a resemblance \nto quality-conscious consumers. These changes give rise to the need to professionalize \ncertain functions and the necessity to strengthen volunteering, the rate of and demand \nfor which are increasing. Challenges for operations are also brought about by \nconflicting expectations, the diversity of human resources, the voluntary superiors, and \nthe specialty of figure skating as a discipline combining art and sport, which contribute \nto a more complex operational culture. \n\n \n\nManagerial best practices must be developed to reduce gaps in the Club\u2019s management. \nMethods based on a synthesis of features of quality measures will contribute to better \nmanagerial operations. Fully professional management is not yet a feasible option for \nnon-profit sport clubs.
