Viestinta\u0308 on olennainen tyo\u0308kalu tyo\u0308yhteiso\u0308n avoimuuden ja palkka-avoimuuden rakentamisessa.\r\n\r\nTutkimuksen tavoitteena on selvitta\u0308a\u0308, miten avoimuus ja palkka-avoimuus koetaan tyo\u0308yhteiso\u0308ssa\u0308 seka\u0308 miten palkka-avoimuuden koetaan vaikuttavan tyo\u0308yhteiso\u0308o\u0308n. Tutkimuksessa tarkastellaan palkka-avoimuutta Herzbergin kahden faktorin teorian avulla. Tutkimuksen toimeksiantaja on Ammattiliitto Pro. Heida\u0308n strategisena tavoitteena on\r\nedista\u0308a\u0308 tutkimustiedon avulla palkkoihin liittyva\u0308a\u0308 keskustelua, ja sita\u0308 kautta lisa\u0308ta\u0308 palkka-avoimuutta, palkkatieta\u0308mysta\u0308 seka\u0308 oikeudenmukaisempaa palkkausta.\r\n\r\nTutkimus toteutettiin laadullisena tutkimuksena ja tutkimusaineisto koostui yhteensa\u0308 12 haastattelusta. Tutkimukseen haastateltiin Ammattiliitto Pron ja\u0308senia\u0308 kahdeksasta (8) eri organisaatioista. Aineistola\u0308hto\u0308isen analyysin avulla vastattiin seuraaviin tutkimuskysymyksiin: \u201dMiten avoimuus koetaan tyo\u0308yhteiso\u0308ssa\u0308?\u201d, \u201dMiten palkka-avoimuus koetaan tyo\u0308yhteiso\u0308ssa\u0308?\u201d ja \u201dMiten palkka-avoimuuden koetaan vaikuttavan tyo\u0308yhteiso\u0308o\u0308n?\u201d.\r\n\r\nTutkimustulokset osoittavat, etta\u0308 avoimuuden kokemukseen vaikuttavat tyo\u0308yhteiso\u0308n yhtena\u0308isyys ja tiedonkulku. Viestinna\u0308n rooli tyo\u0308yhteiso\u0308n avoimuuden lisa\u0308a\u0308ja\u0308na\u0308 ja ylla\u0308pita\u0308ja\u0308na\u0308 on huomattava. Tutkimuksen mukaan palkoista ei tyo\u0308yhteiso\u0308issa\u0308 puhuta, eika\u0308 omaa palkanma\u0308a\u0308ra\u0308ytymista\u0308 tunneta kunnolla. Toisin sanoen palkkatieta\u0308mys on edelleen puutteellista. Palkka-avoimuuden vaikutukset tyo\u0308yhteiso\u0308o\u0308n na\u0308htiin jakautuvan kolmeen osaan: positiivisiksi tasa-arvoa luoviksi tekijo\u0308iksi, neutraaleiksi tekijo\u0308iksi tai negatiivisiksi na\u0308ra\u0308a\u0308 ja kateellisuutta aiheuttaviksi tekijo\u0308iksi. Aineistola\u0308hto\u0308isen sisa\u0308lto\u0308analyysin perusteella muodostettiin tutkimuskysymyksien ulkopuolelta nelja\u0308 palkka-ajattelijatyyppia\u0308. Ne kertovat tyo\u0308yhteiso\u0308n avoimuuden ja palkkatieta\u0308myksen tilan seka\u0308 asennoitumisen mahdolliseen palkka-avoimuuteen.\r\n\r\nTulosten perusteella voidaan todeta, etta\u0308 palkka-avoimuuteen ollaan valmiita. Palkka-avoimuuden koetaan edista\u0308va\u0308n tasa-arvoa tyo\u0308yhteiso\u0308ssa\u0308. Palkka-avoimuuden lisa\u0308a\u0308minen voi olla yksi ratkaisu esta\u0308a\u0308 palkkasyrjinta\u0308a\u0308 ja edista\u0308a\u0308 oikeudenmukaisempaa palkkausta. Pay transparency can increase knowledge of pay determination and thus have an effect on pay discrimination. Pay transparency can increase job satisfaction. Communication is an essential tool to build openness and pay transparency in the working community.\r\n\r\nThe objective of this study is to discover how pay transparency is experienced in working communities. In this thesis, experiences of pay transparency are discussed especially with regard to Herzberg\u2019s two factor theory. The study was commissioned by the Trade Union Pro. The aim of the Trade Union Pro is to promote conversation about salaries by using research findings and to increase pay transparency and equality in this way. This study is qualitative. The research data consisted of 12 interviews of members of the Trade Union Pro from eight (8) different organizations. This study used a data-based analysis to answer the following research questions: \"What does the working community think about openness?\", \"What does the working community think about pay transparency?\" and \"How does pay transparency influence the working community?\".\r\n\r\nThe results of this study indicate that openness in the working community is influenced by the cohesion of the working communities and the flow of information. The role of the communication is marketable by creating and increasing transparency in the work communities. This study shows that the respondents do not discuss salaries in their working community nor do they usually know how their own salary is determined. In other words, the knowledge on pay determination tends to be fairly weak. The effects of pay transparency on the working community were perceived in three different ways: as positive factors which increase equality, as neutral factors, or as negative ones causing grudge and envy. Based on the analysis of the data, four profiles of how employees approach pay transparency were formed. It shows the state of knowledge of pay determination and pay transparency in the working community. Identified profiles help to understand how keen the respondents are on pay transparency at a given moment.\r\n\r\nBased on the results, it seems that the respondents are ready for pay transparency as pay transparency is considered to increase the equality within the working community. Pay transparency enhances pay equality by preventing pay discrimination and promoting fairer pay methods. The key to increasing pay transparency is to do research and spread information about it and to create public debate.
