Terveystieteiden laitos, Jyv\u00e4skyl\u00e4n yliopisto, terveyskasvatuksen pro gradu-tutkielma, 63 s., 4 liitett\u00e4.\r\n\r\nTutkimuksen tarkoituksena oli selvitt\u00e4\u00e4 kahdessa eri sairaalaorganisaatiossa ty\u00f6skentelevien hoitoalan esimiesten kokemuksia ja n\u00e4kemyksi\u00e4 ep\u00e4tyypillisen ty\u00f6ajan asettamista haasteista ja keinoista, joita heill\u00e4 on k\u00e4yt\u00f6ss\u00e4\u00e4n vuoroty\u00f6t\u00e4 tekevien alaistensa hyvinvoinnin edist\u00e4misess\u00e4. Lis\u00e4ksi tutkittiin millaisia uusia keinoja esimiehet haluaisivat ottaa k\u00e4ytt\u00f6\u00f6ns\u00e4 alaistensa hyvinvointia edist\u00e4m\u00e4\u00e4n. Tutkimus toteutettiin laadullisin menetelmin ryhm\u00e4haastatteluilla, jotka j\u00e4rjestettiin joulukuussa 2015 ja helmikuussa 2016. Haastattelujen aineistonkeruumenetelm\u00e4n\u00e4 k\u00e4ytettiin teemahaastattelua ja tutkimusaineisto analysoitiin sis\u00e4ll\u00f6nanalyysin avulla. Kahteen ryhm\u00e4haastatteluun osallistui 8 osastonhoitajaa ja 2 apulaisosastonhoitajaa (n=10), jotka toimivat hoitajien esimiehin\u00e4. \r\n\r\nTutkimuksen osana toteutettiin j\u00e4rjestelm\u00e4llinen kirjallisuuskatsaus, jossa kartoitettiin millaisia hyvinvoinnin edist\u00e4misen keinoja ja haasteita ep\u00e4tyypillist\u00e4 ty\u00f6t\u00e4 tekevien hoitajien esimiehet ovat kuvanneet aikaisempien tutkimustulosten perusteella. J\u00e4rjestelm\u00e4lliseen kirjallisuuskatsaukseen valikoitui 41 tutkimusta, joista suurin osa oli m\u00e4\u00e4r\u00e4llisi\u00e4 kyselylomakkein toteutettuja alkuper\u00e4istutkimuksia (n=27). Laadullisia alkuper\u00e4istutkimuksia oli seitsem\u00e4n (n=7), joista viidess\u00e4 k\u00e4ytettiin kyselylomaketta ja kahdessa ryhm\u00e4haastattelua. Katsausartikkeleita oli kuusi (n=6), joista yksi oli j\u00e4rjestelm\u00e4llinen kirjallisuuskatsaus ja viisi kuvailevia katsauksia. Lis\u00e4ksi yhdess\u00e4 tutkimuksessa oli k\u00e4ytetty sek\u00e4 m\u00e4\u00e4r\u00e4llisi\u00e4 ett\u00e4 laadullisia menetelmi\u00e4 (Williams ym. 2007).\r\n\r\nHaastattelututkimuksen tuloksista nousi esille, ett\u00e4 hoitoalan esimiehet pit\u00e4v\u00e4t ty\u00f6ntekij\u00e4l\u00e4ht\u00f6ist\u00e4 johtamista t\u00e4rkeimp\u00e4n\u00e4 teemana alaistensa hyvinvoinnin edist\u00e4misess\u00e4. Sen voidaan n\u00e4hd\u00e4 toimivan pohjana koko ty\u00f6yhteis\u00f6n hyvinvoinnin edist\u00e4miselle. Hoitajien esimiehet kokivat yksil\u00f6n vahvistamisen, yhteis\u00f6\u00e4 tukevat keinot, itsens\u00e4 johtamisen sek\u00e4 olemassa olevien resurssien hy\u00f6dynt\u00e4misen ja vahvistamisen olemassa oleviksi keinoikseen alaistensa hyvinvoinnin edist\u00e4misess\u00e4. Alaistensa hyvinvoinnin edist\u00e4misen haasteina esimiehet kokivat organisaatiotason haasteet, yhteis\u00f6tason haasteet, yksil\u00f6tason haasteet, omien keinojen rajallisuuden sek\u00e4 ep\u00e4tyypillisen ty\u00f6ajan tuomat haasteet toiminnalle ja hyvinvoinnille. Lis\u00e4ksi alaistensa hyvinvoinnin edist\u00e4miseksi esimiehet ilmaisivat haluavansa lis\u00e4\u00e4 vaikutusmahdollisuuksia ja ohjausta ty\u00f6n kehitt\u00e4miselle, jaksamista ja ty\u00f6n tekemist\u00e4 helpottavia resursseja, yhteishenke\u00e4 ja yhteisty\u00f6t\u00e4 kasvattavaa toimintaa sek\u00e4 alaisten motivoimisen mahdollisuuksia. \r\n\r\nT\u00e4m\u00e4n tutkimuksen tuloksia voidaan hy\u00f6dynt\u00e4\u00e4 ep\u00e4tyypillist\u00e4 ty\u00f6aikaa noudattavien sairaalaorganisaatioiden yksik\u00f6iden esimiesty\u00f6n kehitt\u00e4misess\u00e4. Department of Health Sciences, University of Jyv\u00e4skyl\u00e4, Master's thesis of Health Education, 63p., 4 appendixes.\r\n\r\nThe goal of the research was to examine the experiences and views of healthcare managers, working in two separate hospital organizations, on the challenges posed by atypical working hours and the means that they have to improve the well-being of their employees doing shift work. In addition, the study included investigation on what type of new means the managers wished to use in order to increase the well-being of their employees. The study was done by qualitative methods using group interviews, which were organized in December 2015 and February 2016. The data collection method for the interviews was the theme interview and the data was analyzed using content analysis. The participants of the two group interviews were 8 head nurses and 2 assistant head nurses (n=10), who all work as managers of nurses. \r\n\r\nAs a part of the study was implemented systematic literature review, which surveyd what kind of means and challenges healthcare managers viewed according to previous research. A systematic literature review was selected consisting of 41 research studies, most of which were quantitative studies fulfilled with questionnaire (n=27). Qualitative studies were seven (n=7), five of which used the questionnaire and two (n=2) of them being interviews. Review articles were six (n=6), one of was systematic review and five descriptive reviews. In addition in one research study there was used both quantitative and qualitative approaches (Williams ym. 2007).\r\n \r\nAccording to the results of the interview study, the healthcare managers see employee-focused leadership as a main theme in their efforts to support the well-being of their employees. Well-being of individuals has an influence on the work community as a whole and thus actions and efforts to improve the well-being of individuals are regarded as highly valuable by healthcare managers. The nurses' managers felt that individual strengthening, community support actions, self-leadership and the use and improvement of existing resources are the means at their disposal that they can use to improve the well-being of their employees. Challenges to the improvement of well-being of their employees are, according to the managers, organizational challenges, communal challenges, individual challenges, the limited means at their disposal and the challenges posed by the atypical working hours. Additionally, the managers expressed that in order to improve the well-being of their employees, they wish to have more influence and guidance on developing the work, more resources to ease the work and work-related stress, activities to increase team spirit and cooperation as well as possibilities to motivate their employees.\r\n\r\nThe results of this study can be used in developing the management in hospital organizations' units utilizing atypical working hours. It can be said, based on the findings of the study, that also the improvement of the well-being of the nurses' managers working atypical hours should be researched further, in addition to studying the well-being of the employees.
