Hektisen ty\u00f6el\u00e4m\u00e4n, yksil\u00f6llistymiskehityksen sek\u00e4 vapaa-ajan t\u00e4rkeyden korostumisen my\u00f6t\u00e4 vapaa-aikaa ei haluta viett\u00e4\u00e4 en\u00e4\u00e4 vapaaehtoist\u00f6it\u00e4 tehden. Samalla, kun urheiluseurojen vapaaehtoisresurssit v\u00e4henev\u00e4t ja odotukset toiminnan laadukkuudesta ja ammattimaisuudesta kasvavat, lis\u00e4\u00e4ntyy palkattujen ty\u00f6ntekij\u00f6iden m\u00e4\u00e4r\u00e4 seuroissa. \r\n\r\nT\u00e4ss\u00e4 tutkimuksessa tutkittiin palkkaty\u00f6n vaikutuksia urheiluseuroihin. Erityinen painopiste on palkatun ty\u00f6ntekij\u00e4n vaikutuksilla seuran vapaaehtoistoimintaan, ty\u00f6njakoon ja rooleihin. Tutkimuksen tarkoituksena on lis\u00e4t\u00e4 ymm\u00e4rryst\u00e4 niist\u00e4 muutoksista, joita ensimm\u00e4isen palkatun ty\u00f6ntekij\u00e4n tuleminen seuraan saa aikaan. Tutkimus toteutettiin tapaustutkimuksena kahdessa suomalaisessa urheiluseurassa. Seuroihin oli palkattu ensimm\u00e4inen ty\u00f6ntekij\u00e4 seuratoiminnan kehitt\u00e4mistuen avulla vuonna 2013. Aineisto koostuu kuudesta teemahaastattelusta. Kummastakin seurasta haastateltiin hallituksen puheenjohtajaa, palkattua ty\u00f6ntekij\u00e4\u00e4 sek\u00e4 ruohonjuuritason ohjaustoiminnassa olevaa vapaaehtoistoimijaa. Aineistoa analysoitiin teemoittelun ja tyypittelyn kautta. Sek\u00e4 seurat ett\u00e4 haastateltavat anonymisoitiin.\r\n\r\nHaastatteluissa korostui pula vapaaehtoisista ja vapaaehtoisten l\u00f6yt\u00e4misen vaikeus etenkin hallitusty\u00f6h\u00f6n. Seuroista puuttuu tietoa palkkauksen eri vaiheista ja ty\u00f6nantaja-velvollisuuksista, eik\u00e4 ty\u00f6ntekij\u00e4lle osata asettaa rekrytoinnin hetkell\u00e4 juurikaan vaatimuksia. Seurat ovat palkkauksen alkuvaiheessa ep\u00e4varmoja ty\u00f6ntekij\u00e4n ty\u00f6teht\u00e4vist\u00e4 ja ty\u00f6nkuva muodostuukin vasta v\u00e4hitellen ty\u00f6ntekij\u00e4n saavuttua seuraan. Palkattu ty\u00f6ntekij\u00e4 v\u00e4hent\u00e4\u00e4 merkitt\u00e4v\u00e4sti hallituksen ty\u00f6taakkaa ottamalla hallituksen t\u00f6it\u00e4 itselleen. Ainoastaan puheenjohtajan ty\u00f6m\u00e4\u00e4r\u00e4 lis\u00e4\u00e4ntyy, kun esimiesteht\u00e4v\u00e4t kasautuvat puheenjohtajalle. Puheenjohtajuudesta muodostuukin riippakivi, josta on vaikea p\u00e4\u00e4st\u00e4 eroon. Muu vapaaehtoistoiminta pysyy ennallaan niin sis\u00e4ll\u00f6llisesti kuin m\u00e4\u00e4r\u00e4llisestikin. Ty\u00f6ntekij\u00e4n tulon j\u00e4lkeen toiminta seuroissa lis\u00e4\u00e4ntyy, monipuolistuu ja muuttuu organisoidummaksi. Viestint\u00e4, markkinointi ja tiedotus lis\u00e4\u00e4ntyv\u00e4t ja muuttuvat s\u00e4\u00e4nn\u00f6llisemmiksi. My\u00f6s vapaaehtoisten ilmapiiri ja viihtyvyys seuran sis\u00e4ll\u00e4 kasvavat. Haasteeksi seuroissa muodostuvat aikatauluongelmista johtuva yhteydenpito esimiehen ja ty\u00f6ntekij\u00e4n v\u00e4lill\u00e4, n\u00e4kemyserot seuran kehitt\u00e4misest\u00e4 sek\u00e4 vastuu- ja p\u00e4\u00e4t\u00f6ksentekokysymykset. \r\n\r\nTutkimuksen tulosten perusteella seuroja tulisi perehdytt\u00e4\u00e4 aiempaa paremmin palkkaukseen liittyviin asioihin, rekrytointiin ja ty\u00f6ntekij\u00e4n osaamisvaatimuksiin sek\u00e4 ty\u00f6nantajan rooliin. Lis\u00e4ksi jatkuvuuden suunnittelu rahallisen tuen p\u00e4\u00e4tytty\u00e4 on ehdottoman t\u00e4rke\u00e4\u00e4 ja seurat tarvitsisivat siihen toimivia ty\u00f6kaluja. Individuals are reluctant to spend their leisure time among voluntary work due to hectic professional life, individualism and due to increasingly emphasized importance of private leisure time. The amount of gainfully employed is increasing while the voluntary resources of the sports clubs are reducing and the expectations of the quality and professionalism of the activities are increasing.\r\n\r\nThis research investigated the effects of gainful employment to the sports clubs. Specific focus is on the effect of the employment to voluntary work, task sharing and roles. The purpose of the research is to increase understanding of the changes that occur when gainful employment is first commenced in the club. The research was carried out as case study within two Finnish sports clubs. The clubs had employed their first employee in 2013 with the help of development fund for sports clubs. The data consists of six theme interviews. The board chairman, the employee and a volunteer participating at grassroot level were interviewed from both clubs. The data was analyzed using thematic analysis and typification. Both clubs and interviewees were anonymized.\r\n\r\nThe interviews highlighted the general lack of volunteers with a specific difficulty to find a volunteer in the board. The clubs lack information regarding different phases of employment, employers' responsibilities and additionally there is a lack of knowledge to set appropriate qualification requirements for the employees. Initially after employment the clubs are uncertain about the duties of the employee. The actual content of the duties is formed at a slow pace after commencing the employment. A gainfully employed person reduces significantly the work burden of the board by taking over these tasks. Only the burden of the chairman is further increased when the supervisory duties fall upon him. Being the chairman becomes a troubled position which is hard to get rid of. There is no change to the voluntary work otherwise. After commencement of employment the activities become more frequent, diversified and organized. Communication, marketing and passing on information become more periodic. Also atmosphere among the volunteers and comfort within the club are increased. The challenges consists of scheduling issues affecting communication between the employee and the superior, differences in development plans and matters related to responsibilities and decision making.\r\n\r\nThe research shows that the sports clubs should be better briefed with matters related to employment, recruitment, qualifications of the employee and to the role of employer. Additionally it is extremely important to prepare for continuity after ceasing of financial support \u2013 the clubs need framework for this.
