Pro gradu -tutkielmassamme selvitimme, millaisia\nty\u00f6h\u00f6n liittyvi\u00e4 urashokkeja hyvinvointialueista muodostuvien sote-alan yhteisty\u00f6alueiden ty\u00f6ntekij\u00e4t ovat kokeneet nykyisten ty\u00f6nantajiensa palveluksessa, sek\u00e4 miten ty\u00f6h\u00f6n liittyv\u00e4t urashokkikokemukset eroavat sote-alan yhteisty\u00f6alueiden, sukupuolten, koulutustaustojen ja ik\u00e4luokkien v\u00e4lill\u00e4. Lis\u00e4ksi selvitimme, miten ty\u00f6ntekij\u00e4t kokevat ty\u00f6h\u00f6n liittyvien urashokkien seuraukset ty\u00f6uran, muun el\u00e4m\u00e4n, ty\u00f6paikkaan sitoutumisen ja hyvinvoinnin kannalta, sek\u00e4 miten demografiset tekij\u00e4t liittyv\u00e4t n\u00e4ihin seurauksiin. Lopullinen tutkimusjoukkomme koostui 636 hyvinvointialueiden ty\u00f6ntekij\u00e4st\u00e4 eri puolilta Suomea. Tutkittavien avointen vastausten laadullisen luokittelun perusteella tunnistimme kuusi urashokkiluokkaa: (1) Ty\u00f6n k\u00e4yt\u00e4nn\u00f6n j\u00e4rjestelyt ja resurssit (23.6 %), (2) Organisaatio (21.7 %), (3) Ty\u00f6n henkinen ja fyysinen kuormitus (17.2 %), (4) Ty\u00f6ilmapiiri ja ty\u00f6yhteis\u00f6 (11.4 %), (5) Yhteiskunnallinen tai maailmanlaajuinen tilanne (6.4 %), sek\u00e4 (6) Ammatillinen kehitys (5.0 %). Havaitsimme yhden urashokkiluokan olevan yliedustettuna sote-alan yhteisty\u00f6alueiden vertailussa: ty\u00f6n henkiseen ja fyysiseen kuormitukseen liittyv\u00e4t urashokit olivat yliedustettuina Etel\u00e4-Suomessa. Muiden demografisten tekij\u00f6iden kohdalla emme havainneet eroavaisuuksia urashokkiluokissa. Ty\u00f6h\u00f6n liittyvien urashokkien koetuissa seurauksissa havaitsimme yli- ja aliedustuksia useassa urashokkiluokassa, joista merkitt\u00e4vimp\u00e4n\u00e4 my\u00f6nteisten koettujen seurausten yliedustus ammatilliseen kehitykseen liittyviss\u00e4 urashokeissa. Demografisten tekij\u00f6iden osalta emme havainneet eroavaisuuksia ty\u00f6h\u00f6n liittyvien urashokkien koetuissa seurauksissa. Tulostemme perusteella, erityisesti ty\u00f6n k\u00e4yt\u00e4nn\u00f6n j\u00e4rjestelyihin ja resursseihin sek\u00e4 organisaation toimintatapoihin liittyvien urashokkien ehk\u00e4isyyn ja hallintaan tulee panostaa systemaattisesti hyvinvointialueilla kunkin alueen erityispiirteet huomioiden. Ymm\u00e4rt\u00e4m\u00e4ll\u00e4 urashokkeja voidaan merkitt\u00e4v\u00e4sti edist\u00e4\u00e4 kest\u00e4vien ty\u00f6urien rakentumista sote-alalla sek\u00e4 vahvistaa julkisen terveydenhuollon kest\u00e4v\u00e4\u00e4 kehityst\u00e4 maanlaajuisesti.", "language": "fi", "element": "description", "qualifier": "abstract", "schema": "dc"}, {"key": "dc.description.abstract", "value": "In recent years, Finland's social and healthcare sector has undergone historically significant administrative reforms associated with the establishment of welfare counties. These reforms can manifest as unexpected, uncontrollable, and significant events, termed career shocks, in the careers of social and healthcare workers. In our Master's thesis, we explored the types of career shocks experienced by social and healthcare employees currently working in these newly established social and healthcare collaboration areas. Additionally, we investigated how career shock experiences differ across social and healthcare collaboration areas, genders, educational backgrounds, and age groups. Furthermore, we examined how employees perceive the consequences of these career shocks in relation to their career, personal life, commitment to their workplace, and overall wellbeing, as well as the associations between demographic factors and these perceived consequences. Our final research sample consisted of 636 employees from welfare counties across Finland. Based on qualitative categorization of subjects\u2019 open-ended responses, we identified six distinct career shock classes: (1) Practical arrangements and resources at work (23.6 %), (2) Organization (21.7 %), (3) Mental and physical workload (17.2 %), (4) Work atmosphere and work community (11.4 %), (5) Societal or global situation (6.4 %), and (6) Professional development (5.0 %). We found one career shock class to be overrepresented in comparisons between social and healthcare collaboration areas: career shocks related to mental and physical workload were particularly overrepresented in Southern Finland. We did not observe differences in other demographic factors concerning career shock classes. Regarding perceived consequences of career shocks, we noted several instances of over- and underrepresentation across career shock classes, with most significant of these was the overrepresentation of positively perceived outcomes in professional development\u2013related career shocks. However, demographic factors did not show differences in the perceived consequences of career shocks. Based on our findings, systematic efforts should be directed at preventing and managing career shocks, particularly those related to practical work arrangements, resources, and organizational practices in welfare counties, considering the specific characteristics of each region.
